Abstract |
Introduction: Perceived or subjective overqualification refers to employees' perceptions of having an abundance of education, experience, knowledge, skills, and abilities compared to the requirements of their job. Employees who perceive themselves as overqualified are more likely to exhibit unproductive work behaviors. Conflict among nurses is a detrimental issue in the healthcare industry, yet the impact of overqualification on intra-group conflict has not been thoroughly investigated.
Purpose and Objectives: This study aims to explore the association between perceived overqualification and intra-group conflict among nurses.
Methodology: A cross-sectional study was conducted among nursing staff (n=118) of the General Hospital of Rethymno. Data were collected in February 2023, and participants completed a questionnaire that included two scales: the Scale of Perceived Overqualification (SPOQ) and the Intragroup Conflict Scale (ICS). Socio-demographic and work-related characteristics were also recorded.
Results: Nurses at Rethymno General Hospital reposrted low scores on both the Scale of Perceived Overqualification (2,19 ± 0,82) and the Intragroup Conflict Scale (2,68 ± 0,93). Those in positions of authority (e.g. Heads of Departments) reported lower perceived overqualification (β = -0,465), while those reporting a good financial status reported higher perceived overqualification (β = 0,233). However, no statistically significant relationship was found between perceived overqualification and intra-group conflict.
Conclusions: Although perceived overqualification has been associated with negative workplace behaviors, our study did not observe a similar association with intra-group conflict among nurses. The potential discomfort experienced by individuals with overqualification does not appear to lead to an increase in intra-group conflict.
